This research examines how the fit between employees moral development and the ethical work climate of their organization affects employee attitudes. Person-organization fit was assessed by matching individuals' level of cognitive moral development with the ethical climate of their organization. This article describes the development of a new theory and measure of ethical work climate. Three studies are conducted to construct the Ethical Climate Index and measure the ethical work climate dimensions of collective moral sensitivity , collective moral judgment , collective moral motivation , and collective moral character . This study examines the impact of ethical climate types (professionalism, caring, rules, instrumental, efficiency, and independence) on various facets of job satisfaction (pay, promotions, co-workers, supervisors, and work itself) in a large non-profit organization. Professionalism was the most reported and efficiency was the least reported ethical climate type in the organization.
